Universum Cost of Talent 2017 Summary
Core Content
Universum's 2017 Talent Survey analyzed the salary expectations of 533,351 Business and STEM students from 29 countries. The survey aimed to understand how salary expectations vary based on employer size, industry choice, and gender. This data can help employers align their wage strategies with talent expectations to attract and retain skilled professionals.
Main Findings
Salary Expectations by Employer Size
- Macro employers (more than 1,000 employees) are expected to pay more than micro (less than 10 employees), small (10-99 employees), and medium-sized (100-499 employees) employers.
- The largest salary gap for business students preferring macro employers over smaller employers is in Spain (31% higher), followed by Kazakhstan (24%), Portugal (23%), and China (23%).
- In Sweden, the gap is the smallest (4%), indicating relative equality in salary expectations between employer sizes.
Salary Expectations by Industry
- Top industries for high salary expectations among both Business and STEM students are Financial Services, Aerospace & Defence, and Management & Strategy Consulting.
- India has the largest salary gap in the STEM field, with students in the Financial Services industry expecting 1.7 times more than those in Health Care Services.
- Norway and Sweden show the lowest salary gaps in both Business and STEM, suggesting greater pay equality in these countries.
Gender Pay Gap
- In all 29 countries, male students expect to earn more than female students in both Business and STEM.
- The smallest gender pay gap in Business is found in Malaysia, Sweden, and Canada, while the largest gaps are in Russia, India, and Spain.
- For STEM students, Sweden, Malaysia, and Singapore have the closest salary expectations between genders, whereas Netherlands, Canada, and Indonesia show the largest disparities.
Key Trends
- STEM students generally expect higher salaries than Business students, with the largest difference in Brazil (1.3 times higher).
- Female UK STEM students expect to earn $1,349 less than their female Business counterparts, and male STEM students expect $524 less.
- Russia also shows a significant gap, with female STEM students expecting $648 less and male STEM students expecting $1,967 less than their Business peers.
- The gender pay gap is not solely due to negotiation differences; it may also reflect systemic issues in wage setting, where employers may voluntarily pay more to women without being asked.
Strategic Implications
- Employers should align their salary offers with local market expectations to attract top talent.
- Employer Branding plays a crucial role in influencing salary expectations and can help reduce the gender pay gap by promoting fair pay practices.
- Macro employers are expected to pay more for top talent than smaller employers, so they should strategically invest in branding and competitive compensation to retain skilled professionals.
- Norway and Sweden are standout countries in terms of salary equality, suggesting that employer size and industry have a lesser impact on salary expectations in these regions.
